Private equity firms hire portfolio operations leaders on evidence they rarely get to see. Resumes describe context. Interviews reward polish. References confirm likability. Somewhere underneath all of that sits the only question that matters: has this person driven measurable operating outcomes under sponsor ownership, and can they do it again in your portfolio?

The Conti Confidence Score exists to answer that question with evidence.

What It Is

The CCS is a structured assessment instrument for senior portfolio operations candidates. It scores a candidate across ten dimensions of demonstrated capability, weighted by how strongly each one predicts success or failure in a portops seat. The output is a single normalized score on a 1–5 scale, portable across searches and timestamped at the point of assessment.

A companion overlay, the Role Alignment Overlay (RAO), applies the specific lens of a given mandate: scale and sector relevance, geographic and cultural fit, candidate motivation.

How It Was Built

The CCS is built on more than 250 completed portfolio operations placements across 100+ private equity firms over two decades. That archive is the pattern library: which profiles succeeded, which failed, and what the evidence looked like at the point of hire in each case.

The instrument entered beta in Q2 2026 across a group of existing Lancor clients. Their use of it on live searches, and their challenges to it, produced the current version. Several dimensions were restructured during that cycle specifically to correct for places where scoring had drifted toward rewarding organizational context instead of candidate capability.

Whether the candidate understands how operating decisions register as equity outcomes inside a transaction-driven ownership model.

Specific, quantified operating improvements the candidate personally drove, with named initiatives and verified outcomes.

Demonstrated effectiveness in sponsor-governed environments, including credibility with GPs and the ability to earn trust without formal authority.

Each dimension carries a weight in the scoring model. The weighting rationale, dimension by dimension,
is documented in a client brief we share within active engagements.

What It Refuses to Score

The CCS is an evidence instrument. It was designed to resist the four most common sources of hiring bias in this market.

Pedigree

A brand-name firm or an elite degree adds nothing to the score. A Harvard MBA with a decade at McKinsey scores a 2 on Value Creation Track Record if they cannot name a specific EBITDA improvement they personally drove.

Presentation Quality

Sophisticated candidates have learned to present in a way that sounds like a 4 when the underlying evidence, once probed, is a 2. The framework flags this failure mode explicitly. A confident candidate with no specific evidence scores the same as a quiet candidate with no specific evidence.

Organizational Context

Formal board seats, equity participation history, and direct return attribution are functions of what roles were available to a candidate. The CCS scores the operator rather than the org chart they happened to occupy.

Fund Size & Brand

AUM and firm name are absent from the scoring inputs. Fund quality is calibrated through the accountability standard the candidate operated under: the IC rigor, the evidence demanded for operating decisions, the degree to which the GP challenged assumptions.

What It Does Not Claim

The CCS is a risk instrument, and we present it as one. It estimates the probability that a candidate’s evidence base supports success in a senior portops role. It is a professional judgment framework built on placement pattern data. No score replaces the reference work, the client’s own diligence, or the chemistry a hire ultimately runs on.
